Can someone help explain why disabling a gmail account won't automatically sync with the app on someone's phone? For example, if we terminate an employee, why are they still able to access their gmail from the mobile app?

This sounds like an enterprise or Google Apps account? Have you asked this of your support rep?

I suspect it's because the app is accessing a cached version of the mailbox contents. There should be device management capabilities that allow you to push removal of the company profile from the device prior to terminating the account.
